Abstract
In this chapter, we emphasized the need to investigate unit-level antecedents of both individual-level and unit-level counterproductive work behaviors (CWBs). We began by providing an overview of common theories used to explain how unit-level factors influence CWBs. Following this theoretical review, we explored five key unit-level antecedents that impact CWBs: HR practices/systems, leadership, unit-level climate/culture/norms, collective perceptions and attitudes, and unit-level characteristics. These antecedents were discussed in the context of both in-person and remote/hybrid working settings. Lastly, we discussed future directions for CWB research.
